You are the vice president of a human resources department and Susan has been your executive assistant for one (1) year. She effectively completes her given assignments, sometimes ahead of schedule.  Susan has a welcoming personality and is commended on her willingness to help when asked. As a result of her efficiency, Susan often has spare time on her hands.

In several conversations, you have spoken with Susan about taking a proactive stance and involving herself in the business to increase her knowledge base. You have suggested she attend strategic planning meetings, shadow other Business Partners, and take professional development courses geared towards human resources.   Susan has not incorporated any of these suggestions.

The organization promotes and encourages employee development and has a requirement of 24 professional development (PD) hours for each employee per annual review cycle.  As VP of the department, you have offered to mentor Susan; yet she has not taken advantage of the offer. Given Susan’s capabilities and potential, you want to mutually establish future performance goals and developmental opportunities to enhance her effectiveness and maximize her organizational contributions.

Susan’s professional appearance and interaction with co-workers is superb.  When asked to complete a task, she fulfills the assignment willingly and with very few errors.  She is well liked and respected by her peers.  She has impeccable oral and written communication skills. Overall, you are pleased with her performance but want to see Susan take initiative to seek out tasks to complete rather than waiting to be told what to do.

As the VP of HR, you have been tasked with a two part assignment. In part one of this assignment you will explain the importance of performance appraisals, analyze the essential elements which should be included and describe how performance appraisals can be used to promote employee growth. In part two of this assignment you will create a performance appraisal for Susan.

Your paper should be 8-10 pages in length incorporating both parts I and II.  You can either design a performance appraisal document or use an existing template.  The performance appraisal should be no more than 3 pages of the total page count for the assignment.  Be sure your paper addresses all of the following components:

Part I: Importance of Performance Appraisals:

  • Explain how performance appraisals can be used as part of employee development.
  • Explain why rankings are given to employees and the advantages and disadvantages of including rankings.
  • Address why organizations should deliver appraisals in a timely manner to employees.
  • Discuss the advantages and disadvantages of three different types of performance appraisals. Make a recommendation of which type of performance appraisal is most appropriate for Susan.
  • Provide suggestions on how the manager can give feedback on a continual basis to the employee to encourage continual development.

Part II: Susan’s Performance Evaluation

As the VP of HR, you are providing Susan with feedback on these areas and suggesting ways to develop in the areas where she is not meeting expectations as outlined in the scenario. The performance appraisal directly ties to compensation increases. The appraisal should highlight achievements over the past year; while addressing expectations and setting goals moving forward.

The performance evaluation should address the following areas:

Professional Development

Job performance

Communication – internal and external

Professional Demeanor

Working relationships

Compensation recommendations

THE INVISIBLE SPONSOR

1 Background Some executives prefer to micromanage projects whereas other executives are fearful of making a decision because, if they were to make the wrong decision, it could impact their career. In this case study, the president of the company assigned one of the vice presidents to act as the project sponsor on a project designed to build tooling for a client. The sponsor, however, was reluctant to make any decisions. Assigning the VP Moreland Company was well-respected as a tooling design-and-build company. Moreland was project-driven because all of its income came from projects. Moreland was also reasonably mature in project management. When the previous VP for engineering retired, Moreland hired an executive from a manufacturing company to replace him. The new VP for engineering, Al Zink, had excellent engineering knowledge about tooling but had worked for companies that were not project-driven. Al had very little knowledge about project management and had never 985 functioned as a project sponsor. Because of Al’s lack of experience as a sponsor, the president decided that Al should “get his feet wet” as quickly as possible and assigned him as the project sponsor on a medium-sized project. The project manager on this project was Fred Cutler. Fred was an engineer with more than twenty years of experience in tooling design and manufacturing. Fred reported directly to Al Zink administratively. Fred’s Dilemma Fred understood the situation; he would have to train Al Zink on how to function as a project sponsor. This was a new experience for Fred because subordinates usually do not train senior personnel on how to do their job. Would Al Zink be receptive? Fred explained the role of the sponsor and how there are certain project documents that require the signatures of both the project manager and the project sponsor. Everything seemed to be going well until Fred informed Al that the project sponsor is the person that the president eventually holds accountable for the success or failure of the project. Fred could tell that Al was quite upset over this statement. Al realized that the failure of a project where he was the sponsor could damage his reputation and career. Al was now uncomfortable about having to act as a sponsor but knew that he might eventually be assigned as a sponsor on other projects. Al also knew that this project was somewhat of a high risk. If Al could function as an invisible sponsor, he could avoid making any critical decisions. In the first meeting between Fred and Al where Al was the sponsor, Al asked Fred for a copy of the schedule for the project. Fred responded: I’m working on the schedule right now. I cannot finish the schedule until you tell me whether you want me to lay out the schedule based upon best time, least cost, or least risk. Al stated that he would think about it and get back to Fred as soon as possible. During the middle of the next week, Fred and Al met in the company’s cafeteria. Al asked Fred again, “How is the schedule coming along?” 986 and Fred responded as before: I cannot finish the schedule until you tell me whether you want me to lay out the schedule based upon best time, least cost, or least risk. Al was furious, turned around, and walked away from Fred. Fred was now getting nervous about how upset Al was and began worrying if Al might remove him as the project manager. But Fred decided to hold his ground and get Al to make a decision. At the weekly sponsor meeting between Fred and Al, once again Al asked the same question, and once again Fred gave the same response as before. Al now became quite angry and yelled out: Just give me a least time schedule. Fred had gotten Al to make his first decision. Fred finalized his schedule and had it on Al’s desk two days later awaiting Al’s signature. Once again, Al procrastinated and refused to sign off on the schedule. Al believed that, if he delayed making the decision, Fred would take the initiative and begin working on the schedule without Al’s signature. Fred kept sending e-mails to Al asking when he intended to sign off on the schedule or, if something was not correct, what changes needed to be made. As expected, Al did not respond. Fred then decided that he had to pressure Al one way or another into making timely decisions as the project sponsor. Fred then sent an e-mail to Al that stated: I sent you the project schedule last week. If the schedule is not signed by this Friday, there could be an impact on the end date of the project. If I do not hear from you, one way or another, by this Friday, I will assume you approve the schedule and I can begin implementation. The president’s e-mail address was also included in the CC location on the e-mail. The next morning, Fred found the schedule on his desk, signed by Al Zink.

QUESTIONS 1. Why do some executives refuse to function as project sponsors?

2. Can an executive be “forced” to function as a sponsor?

3. Is it right for the sponsor to be the ultimate person responsible for the success or failure of the project?

Financial Summary Report

Write a three- to four-page financial summary report (not including the title page) that presents the financial health of the Lemonade Stand Business. As part of your report, include both an Income statement and Balance Sheet. Also include all appropriate ratios. At this point you should have two accounting periods of data.

Your paper must be formatted according to APA style guidelines as outlined in the Ashford Writing Center.

Focus of the Summary Project

The report should focus on the interpretation of the accounting information (see Week Two), financial analysis (see Week Four), or economic opportunities (see Week Six).  Each report should include an updated income statement and balance sheet (plus other financial statements as appropriate).  The financial statements should be prepared in Excel and copied and pasted either into the main text of the report or into an appendix.  Your financial reports should be in the same format as the sample reports.

Run the game yourself.  You are required to use your own results from playing the game.  The game is accessed through item 3 under Summary Projects.

A working knowledge of Excel is essential to your success in this class.  If you do not have experience with Excel it is suggested that you begin working through Excel tutorials so that you are ready for the week 2 assignments.

In week two, four and six, you will post your income statement, balance sheet, and financial ratios (week four and six only) in the discussion forum but not your full written report.  Also, this is a way for you to test your opinion about your numbers with your fellow students and to get ideas on what numbers may be worth commenting on.  You will find it useful in your report to compare your numbers to those of your classmates or the sample data provided.  Assets must always balance with liabilities plus equity.  The Lemonade stand will always have liabilities because they carry a balance with the store.

This chapter touched a little bit on employers who retaliate against employees who file discrimination claims. There is often retaliation against the HR manager who supports or agrees with the claim. Every employer has their own interpretation of what they think a disability is but the laws are very clear.

HR managers are often involved in lawsuits of various kinds. I know personally that most of them at my job are discrimination complaints. However, HR managers have to be careful with their findings and how they report after an investigation to an owner because that retaliation can extend to them. An organization can feel as if losing one discrimination claim could open the door to many more and view that HR manager as not on their team.

“HR directors must therefore ensure that the members of their team who handle employees’ legal complaints to not face retaliation for their efforts to prevent or correct discrimination.”
